How can we improve equity, diversity, and inclusion (EDI) within research culture?
Our department talks about EDI, but it feels like performative statements. What are concrete, meaningful actions that PIs, departments, and senior researchers can take to actually create a more inclusive and equitable research culture?

Move from performative to procedural. Concrete actions include: 1) Equitable Hiring: Use structured interviews with standardized questions for all candidates and diverse search committees. 2) Inclusive Lab Practices: Adopt a lab charter that explicitly values diverse perspectives and establishes a protocol for addressing microaggressions. 3) Authorship & Credit: Use the CRediT taxonomy to ensure all contributions, including often-overlooked technical and conceptual work, are recognized. 4) Resource Allocation: Implement blind review processes for internal grants and travel awards. 5) Mentorship: Provide training for PIs on inclusive mentorship and sponsor junior researchers from underrepresented groups for opportunities. 6) Accountability: Set measurable goals (e.g., increasing diversity in seminar speakers) and report progress annually. EDI must be integrated into daily operations, not treated as a separate "initiative." It requires continuous, intentional work from those in power.
